摘要: 目的:本研究旨在探讨高校教师情绪劳动和组织承诺的关系,重点探讨信任的调节作用。方法:研究采用Diefendorff的情绪劳动问卷的汉化版,凌文辁、方俐洛和张治灿的中国职工的组织承诺五因素模型量表,McAllister和Scheer & Kumar的信任量表对山东地区的308名高校教师进行问卷调查。结果:情绪劳动中的深层表现(r = 0.28,p < 0.01)、自然表现(r = 0.33,p < 0.01)、表面表现(r = 0.12,p < 0.05)均与组织承诺呈正相关。高校教师组织承诺得分较高(4.57 ± 1.00)。表面表现(β = 0.21,p < 0.01)、深层表现(β = 0.14,p < 0.01)、自然表现(β = 0.32,p < 0.01)对组织承诺的解释均为正向的。信任对深层表现和组织承诺关系的调节作用达到显著水平(β = 0.38,p < 0.01)。结论:情绪劳动与组织承诺相关显著且高校教师组织承诺水平较高。情绪劳动的三个维度对于组织承诺的解释的均为正向的。信任对深层表现和组织承诺的关系具有正向调节作用。
Abstract: Objective: To investigate the relationship between emotional labor and organizational commit-ment. The main point is to explore the moderate effect of trust on the relationship. Methods: 308 university teachers in Shandong province were surveyed using the Emotional Labor Questionnaire, Organizational Commitment Scale and Trust Scale. Results: Deep emotional labor (r = 0.28, p < 0.01), natural emotional labor (r = 0.33, p < 0.01) and surface emotional labor (r = 0.12, p < 0.05) were all significantly correlated with organizational commitment. The college teachers scored highly on the organizational commitment (4.57 ± 1.00). The surface emotional labor (β = 0.21, p < 0.01), the deep emotional labor (β = 0.14, p < 0.01) and natural emotional labor (β = 0.32, p < 0.01) all positively predict the organizational commitment. Trust moderates the relationship between deep emotional labor and organizational commitment (β = 0.38, p < 0.01). Conclusion: Emotional labor was negatively correlated with organizational commitment. All of the three aspects of the emotional labor predict the organizational commitment positively. Trust has a positively moderate effect on the relationship between deep emotional labor and organizational commitment.
